AI in recruitment speeds up CV screening, reduces time-to-hire, and structures processes. But its limits are real: algorithmic bias embedded in training data, inability to read human context, data privacy risks, and still-unclear regulatory compliance. Ignoring these risks means exposing your organization to flawed hiring decisions.

Algorithmic Bias: The Problem Nobody Sees Coming

An algorithm learns from historical data. If your past hiring favored a certain profile, the AI will reproduce that pattern. Mechanically. Without questioning it.

The most documented example remains Amazon. In 2018, the group scrapped its automated CV screening tool after discovering it systematically penalized female candidates. The tool had been trained on ten years of hiring history, predominantly male in technical roles.

This isn’t a bug. It’s the normal functioning of a system trained on biased data.

In Morocco, where hiring practices vary significantly across sectors and regions, this risk is amplified. The data available to train these tools is often insufficient, poorly representative, or built on criteria that have never been audited.

The Absence of Human Context Reading

An experienced recruiter reads between the lines. They see the candidate who changed sectors after a successful career shift. They understand the CV gap that corresponds to a caregiving period. They sense motivation in an imperfect cover letter.

AI doesn’t do that. It evaluates what is measurable. It ranks what resembles what it has already seen.

Result: atypical profiles, career changers, non-linear paths are systematically undervalued. These are often the most interesting profiles for roles requiring adaptability.

In the recruitment projects I run between Casablanca and Brussels, this is the most frequent gap I observe: the tool screens fast, but screens poorly on profiles that don’t fit the mold.

AI is a screening tool. Not a judgment tool. That distinction is fundamental.

Data Privacy Risks

When a candidate submits their CV to an automated process, where does that data go? How long is it retained? Who has access?

In Europe, GDPR imposes precise rules: purpose of processing, retention period, right of access and rectification. But in practice, many companies deploy AI recruitment tools without verifying these tools’ compliance with these obligations.

The signal from Morocco is clear. EcoActu.ma recently noted that unmanaged AI represents a real risk for Moroccan companies. The local regulatory framework is still being built, creating a grey area that some tool vendors exploit.

For companies recruiting on both sides of the Mediterranean, the risk is twofold: GDPR non-compliance on the European side, and absence of a protective framework on the African side.

Regulatory Compliance: An Open Construction Site

The European AI Act, which came into force in 2024, classifies AI systems used in recruitment as high-risk systems. This implies obligations of transparency, auditability, and mandatory human oversight.

Concretely: you cannot let an algorithm alone decide to eliminate a candidate without that decision being explainable and revisable by a human.

Many companies don’t know this yet. Or pretend not to.

What This Means Concretely for You

If you’re a CHRO or CEO, here’s what I observe with clients who have deployed AI in their recruitment processes:

First: the time savings on initial screening are real. Nobody disputes that.

Second: the quality of final decisions depends entirely on the quality of the human oversight that follows that screening.

Third: companies that didn’t define clear guardrails before deployment end up managing compliance issues or candidate challenges after the fact.

AI in recruitment isn’t a technology question. It’s an AI governance question. Who decides? On what basis? With what traceability?
